The Leadership Learning Paradox: Why More Information Is Not More Wisdom

We are drowning in data but still thirsty for wisdom. Senior executives and founders can access more market reports, AI podcasts, webinars and AI-generated answers than any generation before them. Yet access is not integration. The real leadership advantage is no longer knowing more; it is learning, unlearning and re-learning faster—and converting insight into better judgement and action.
When productivity is no longer a differentiator, what genuinely distinguishes effective leaders?

As the line often attributed to John Dewey reminds us, “We do not learn from experience. We learn from reflecting on experience.” Experience supplies the raw material. Reflection turns information into knowledge; experimentation turns knowledge into capability; repeated application turns capability into wisdom or unconscious competence.
The latest Hult Ashridge Leadership Learning Index, led by Professor Vicki Culpin, makes the gap visible.
Based on more than 1,000 leaders across five regions, six seniority levels and 17 sectors, it found that 88% believe future leaders will be defined more by their ability to learn and adapt than by expertise or experience. Satya Nadella (CEO Microsoft) captures the shift precisely: “The learn-it-all will always do better than the know-it-all.” Or, in Dr Seuss’s language: “The more that you read, the more things you will know. The more that you learn, the more places you’ll go.”
But optimism hides a learning transfer problem. Although 90% considered recent learning worthwhile, only one in five had applied at least 75% of it at work. Hult also exposes a “time-to-learn paradox”: 86% said enough time was allocated, while lack of time remained the largest barrier. Time may be offered formally yet swallowed operationally. For leaders, learning time must be protected like capital.
The methods matter. Experiential learning was rated effective by 94% of respondents but used by only 17%; learning communities were rated effective by 92% but used by just 12%. This reinforces what learning science shows: durable learning is strengthened through spaced practice, active retrieval, feedback and application—not another single download. The forgetting curve is not destiny; it is a warning against “one and done” development.
An old proverb says, “Give a man a fish, and you feed him for a day. Teach a man to fish, and you feed him for a lifetime.” Double-loop learning goes further: solve today’s problem while examining the assumptions and method that produced it. Catch the fish—and learn the recipe for catching the next one.
This is why coaching can become a serious learning channel. Between-session experiments connect reflection to real work: stakeholder alignment, difficult feedback, influencing without authority or team effectiveness.
Research by Jonathan Passmore, Claudia Day and Qing Wang shows that terminology, ownership and task design shape engagement. “Homework” can trigger resistance; a collaboratively designed experiment creates agency. One focused action is often better than an overloaded list.
In my own reflective practice, this may be unstructured thinking, disciplined journaling, peer coaching through the ICF communities, or supervision: different containers, but the same movement from event to insight to action and results.
Application also punctures the illusion of explanatory depth: our tendency to believe we understand something until asked to explain or use it. As the proverb associated with Confucius puts it, “I hear and I forget. I see and I remember. I do and I understand.”
AI literacy now tops leaders’ learning priorities, yet Hult found communication, empathy and strategic thinking rank higher as future leadership capabilities; 93% say leaders must become experts in human behaviour. The answer is not less technology, but more human integration.

Learning becomes leadership only when insight changes behaviour.
